Why are nurses leaving before retirement?

New Zealand evidence points to:

Workplace strain
Poor work–life balance
Loss of confidence
Limited career progression

Most nurses raise concerns with managers or family. Attrition still continues.

With an ageing population, early loss of experienced nurses places pressure on care delivery.

Action needed:

Strengthen practice environments
Develop targeted retention strategies
Align education, recruitment, and workforce policy

Why are nurses leaving the profession before retirement and what can we do about it?

New Zealand research reveals that nurses are leaving early for reasons ranging from workplace concerns and poor work-life balance to a lack of confidence and career factors. Most nurses discussed their intentions to leave with managers or family, yet the attrition continues.

With our aging population and growing demand for health services, we cannot afford to lose experienced nurses prematurely. This study highlights the urgent need for positive practice environments and individualised retention strategies.

**The call to action:** Policymakers must address these drivers of early attrition through targeted education, recruitment, and retention policies. Our profession's future workforce depends on it.
